<p>Few business ideas are as misunderstood as DEI.</p>
<p>Although resistance to DEI – diversity, equity and inclusion – has a protracted history, it has recently gained momentum.</p>
<p>In 2023, when Silicon Valley Bank collapsed, <a href="https://www.nytimes.com/2023/03/15/us/politics/silicon-valley-bank-collapse-woke-fact-check.html">Critics claimed</a> that the bank&#39;s give attention to DEI was responsible &#8211; and never that the bank invested an excessive amount of in bonds that suddenly lost numerous value. </p>
<p>Not long after, when a wall panel detached from an Alaska Airlines flight at 16,000 feet, <a href="https://www.theguardian.com/commentisfree/2024/jan/20/airline-safety-rightwing-blames-diversity-dei">Opponents claimed without evidence</a> that the corrosiveness of DEI is guilty. </p>
<p>When a cargo ship recently lost power and crashed into Baltimore&#39;s Key Bridge, critics pointed this out <a href="https://thehill.com/homenews/state-watch/4566162-moore-denounces-dei-blame-for-bridge-collapse-i-have-no-time-for-foolishness">DEI was one way or the other guilty</a>.</p>
<p>In the face of those attacks, many business leaders are worryingly silent about their commitment to DEI.  I believe this can be a mistake.  It enables misrepresentations to emerge and reinforces exclusion and marginalization <a href="https://www.harpercollins.com/products/gray-areas-adia-harvey-wingfield?variant=41006208876578">Many staff of color are already experiencing this</a>. </p>
<p>As <a href="https://sociology.wustl.edu/people/adia-harvey-wingfield">a sociologist who focuses on race, gender and work</a>I consider this can be a pivotal moment for firms to extend their commitment to DEI.</p>
<h2>A story of DEI</h2>
<p>First, it&#39;s helpful to take stock of how American firms transitioned to DEI in the primary place and the way diversity practices are typically structured.</p>
<p>For the overwhelming majority of U.S. history, staff who weren&#8217;t white men weren&#8217;t only legally barred from leadership positions;  She <a href="https://www.routledge.com/Systemic-Racism-A-Theory-of-Oppression/Feagin/p/book/9780415952781">could possibly be blocked</a> from holding any role in a corporation.</p>
<p>The formal exclusion of ladies of all races and men of other colours didn&#8217;t turn out to be illegal <a href="https://www.russellsage.org/publications/documenting-desegregation">until the passage</a> the Civil Rights Act of 1964. This implies that for nearly 200 years after the country&#39;s founding, white men had almost unrestricted and exclusive access to the echelons of power in all organizations.</p>
<p>The objective, meritocratic past that criticizes DEI <a href="https://www.usatoday.com/story/money/careers/2023/12/20/dei-reverse-discrimination-lawsuits-increase-woke/71923487007/">introduce</a> so it&#39;s a myth.  The centuries-long systematic exclusion of white women and other people of color belies the concept jobs were historically given only to essentially the most qualified people.</p>
<p>After the Civil Rights Act, firms needed to grapple with the brand new reality that racial and gender discrimination, which had been practiced with impunity for generations, was now illegal. <a href="https://press.princeton.edu/books/paperback/9780691149950/inventing-equal-opportunity">Affirmative Action Guidelines</a> were a method organizations sought to deal with past and ongoing discrimination, and lots of firms attempted, a minimum of temporarily, to eliminate racial and gender disparities. </p>
<p>But within the Eighties <a href="https://www.routledge.com/Racial-Formation-in-the-United-States/Omi-Winant/p/book/9780415520317">Backlash against these goals</a> was ascending.  Legal decisions like those of the Supreme Court <a href="https://www.oyez.org/cases/1979/76-811">1978 hill rolling</a> allowed organizations to think about race as one in all many aspects in evaluating applicants, but specifically prohibited the usage of quotas.  Companies could due to this fact consider race as a part of a package, but contrary to popular belief, couldn&#8217;t hire candidates just because they&#8217;re black (or from one other marginalized group).</p>

<p>However, you may consider diversity as a chance <a href="https://tile.loc.gov/storage-services/service/ll/usrep/usrep539/usrep539306/usrep539306.pdf">compelling interest</a> This justified the usage of race as one in all several aspects in hiring decisions. <h2>Diversity initiatives today</h2>

Instead, they adopt the shape of DEI that&#8217;s now subject to intense criticism.</p>
<p>However, today’s DEI doesn’t necessarily mean a give attention to hiring or promoting more Black staff.  The focus just isn&#8217;t all the time on race.  Instead, many DEI managers have tried to focus their efforts <a href="https://press.uchicago.edu/ucp/books/book/chicago/E/bo19910067.html">in a broader sense</a> to diversity of thought, region or opinion to avoid the form of backlash they face today. </p>
<p>Additionally, firms often rely heavily on DEI practices like mandatory diversity training or short workshops with outside consultants that truly work <a href="https://www.hup.harvard.edu/books/9780674276611">Reduce the variety of black staff</a> – and other staff of color – in leadership roles. </p>
<p>Today&#39;s critics see DEI as unfairly favoring unqualified black staff, but the truth is that this <a href="https://press.uchicago.edu/ucp/books/book/chicago/W/bo24550454.html">Companies have stopped</a> We focused on eliminating racial disparities a protracted time ago.</p>
<p>The numbers prove this.  While white men constitute <a href="https://www.routledge.com/Elite-White-Men-Ruling-Who-What-When-Where-and-How/Feagin-Ducey/p/book/9781138191822">only 30%</a> In 2017, they made up 80% of the US population, 80% of members of Congress, 85% of business leaders, 95% of Fortune 500 CEOs and 97% of heads of enterprise capital firms.</p>
<h2>The business case for diversity</h2>
<p>It is obvious that DEI just isn&#8217;t transforming America&#39;s strongest institutions in a way that puts significant numbers of Black staff in leadership positions.</p>
<p>Instead, researchers know that obstacles like <a href="https://doi.org/10.1073/pnas.1706255114">Discrimination in hiring</a>, <a href="https://www.epi.org/publication/black-white-wage-gaps-expand-with-rising-wage-inequality/">Wage inequality</a>, <a href="https://www.harpercollins.com/products/gray-areas-adia-harvey-wingfield?variant=41006208876578">hostile organizational cultures</a> And <a href="https://coqual.org/wp-content/uploads/2020/09/CoqualBeingBlackinCorporateAmerica090720-1.pdf">blocked paths to ascent</a> The shortage of highly expert, qualified and motivated Black staff still exists. </p>
<p>The irony is that the info shows very clearly that diversity is related to clear advantages for firms.  Companies boast more racial and gender diversity amongst managers <a href="https://hbr.org/2016/11/why-diverse-teams-are-smarter">more profitability</a> And <a href="https://doi.org/10.5172/impp.2013.15.2.149">more innovation</a> than those without. <a href="https://www.mckinsey.com/featured-insights/diversity-and-inclusion/diversity-wins-how-inclusion-matters">You have benefits</a> in recruiting, worker satisfaction and responding to market changes and consumer needs. </p>
<p>Organizations which might be truly committed to DEI don&#8217;t lose sight of the larger picture;  Rather, they spend money on their long-term financial success. </p>
<p>So for purely selfish reasons, firms should offer a comprehensive defense of DEI.  Instead, they were inside <a href="https://www.axios.com/2024/01/04/dei-jobs-diversity-corporate">retreat</a>.</p>
<p>For example, law firms are rolling back programs geared toward attracting lawyers of color regardless that the legal career is doing so <a href="https://www.bloomberg.com/news/articles/2021-10-05/big-law-has-a-diversity-problem-and-corporate-clients-are-stepping-in">mostly invented</a> from <a href="https://www.americanbar.org/groups/young_lawyers/about/initiatives/men-of-color/lawyer-demographics">white staff</a>.  Likewise, there are efforts to extend enterprise capital funding for Black women <a href="https://www.philanthropy.com/article/the-fearless-fund-dei-and-attacks-on-philanthropic-freedom">Under fire</a>although in 2018 lower than 1% of the whole $130 billion went to donations <a href="https://www.fearless.fund/about">Companies led by women of color</a>.  And <a href="https://www.cnbc.com/2023/12/22/google-meta-other-tech-giants-cut-dei-programs-in-2023.html">large technology firms</a> Shifting resources from investing in DEI after 2020, despite Black staff <a href="https://www.cnbc.com/2022/02/24/jobs-for-the-future-report-highlights-need-for-tech-opportunities-for-black-talent.html">continues to be significantly underrepresented</a> also on this industry. </p>
<h2>DEI practices that work</h2>
<p>It doesn&#39;t should be that way.  Companies can proceed to depend on evidence-based DEI practices that show results. <a href="https://www.hup.harvard.edu/books/9780674276611">One approach</a> The aim is to ascertain mentoring programs which might be open to everyone.  Another is <a href="https://hbr.org/2016/07/why-diversity-programs-fail">Cross-training employees</a> This allows them to develop their skills in several areas of an organization while expanding their network.  And a 3rd approach involves investing in <a href="https://hbr.org/2022/09/the-surprising-benefits-of-work-life-support">flexible, family-friendly workplace policy</a> that signal to employees that they and their needs are vital.</p>
<p>None of those programs are reserved for members of a particular racial group and are due to this fact throughout the scope of the law.  The great thing about this approach is that although these initiatives are race-neutral, research shows they profit staff of color more <a href="https://scholar.harvard.edu/files/dobbin/files/an2018.pdf">the commitment to annual diversity training</a>.</p>
<p>Aside from the proven fact that measures like these work, I believe it&#39;s vital that business leaders advocate for DEI precisely since it&#39;s under threat. </p>
<p>Some are already doing this. <a href="https://finance.yahoo.com/news/jpmorgan-jamie-dimon-talks-dei-132700973.html">Jamie Dimon</a> of JPMorgan Chase recently described himself as a &#8220;full-throated, bloodthirsty, patriotic, unwoke, capitalist CEO&#8221; who still plans to keep up the bank&#39;s commitment to DEI, particularly in the case of the approaches it demonstrates to attain net results .  The distinguished businessman <a href="https://www.cnbc.com/2024/01/05/mark-cuban-on-diversity-the-loss-of-dei-phobic-companies-is-my-gain.html">Mark Cuban</a> has also spoken out loudly in favor of DEI, clearly calling it “good for business.”</p>
<p>Given that research shows <a href="https://www.mckinsey.com/%7E/media/McKinsey/Email/Classics/2020/2020-02-classic.html">Diversity within the workforce helps firms increase their profits</a>I&#39;m surprised more leaders don&#39;t take this approach.  The alternative is to go away unchallenged a false narrative that threatens their growth.</p>

<p>Hrihaan Bhutani is already fascinated about college.  The Dublin High School freshman is taking 4 Advanced Placement courses next 12 months and has packed his schedule with extracurricular activities to enhance his possibilities of moving into an Ivy League school.</p>
<p>But a change at the highschool aimed toward making students less focused on grades has had the alternative effect.  Suddenly, A&#39;s in some classes are almost unattainable unless you get 100%.  And there are not any Fs.  For high-achieving students like Bhutani, the pressure to be perfect is much more stressful.</p>
<p>&#8220;I feel more stressed &#8230; now with this new system,&#8221; said Bhutani, who is especially sweating in his biology class, one in every of dozens trying out various latest rating scales as a part of a two-year experiment.  “Even if you are at 99, you will be downgraded to 85,” he explained, which translates to “a.” <em>End of the world</em> b.</p>

<p>Dublin Unified&#39;s latest grading policy will come into effect for all grades 6-12 next 12 months and is an element of a nationwide shift to &#8220;equal grading&#8221; &#8211; a controversial concept that departs from traditional grading to raised measure how well students understand what they&#8217;re being taught.</p>
<p>The goal is to scale back the impact of things that skew grades — extra credit, class attendance and homework — while making it easier for lower-performing students to get better from failure.</p>
<p>Several Bay Area school districts have explored similar ideas, including Oakland Unified, Pleasanton Unified, Santa Clara Unified and most recently Palo Alto Unified.  However, the best way districts are implementing the change varies.  Some are selecting to eliminate D and F grades, while others are moving away from zero grades or eliminating late penalties.</p>

<p>Equity grading was first coined by Joe Feldman in his 2018 book “Grading for Equity,” which has turn out to be the textbook for greater than 200 schools across the country.  Feldman said he&#8217;s working with 25 districts and schools in California to guide them through the transition.</p>
<p>Liliana Castrellon, an assistant professor within the education department at San Jose State University whose research focuses on equity in education, said equitable grading practices have turn out to be more common in class districts following the COVID-19 pandemic.</p>
<p>“If anything, we’ve learned during the pandemic that our traditional education system doesn’t work for everyone,” Castrellon said.  “So there&#39;s been a lot of conversation about &#8230; how can we reimagine and reimagine practices that are more equitable and benefit all students?”</p>
<p>A task force at Dublin Unified first discussed revising the grading guidelines in 2021.  The following 12 months, 28 teachers began testing latest methods for measuring student performance.</p>
<p>Dublin Unified Superintendent Chris Funk explained at a board meeting last 12 months that the district&#39;s grading system was not consistent across schools, which had led to problems within the classroom.</p>
<p>“There is no question that the current evaluation system is an unfair practice.  Much of the grading involved does not assess a person&#39;s mastery of subject content,” he said on the meeting.  “Zeros in a grading system do not accurately reflect a student’s ability.  Assigning zeros as discipline is not an appropriate consequence as they can be nearly impossible to recover from.”</p>

<p>However, the gradual changes led to widespread opposition from parents, students and teachers &#8211; leading to a Change.org petition to finish the practice and a WhatsApp group with greater than 400 parents opposing the policy change.</p>
<p>Next 12 months, the district will limit all letter grades to the ten% range and eliminate the practice of awarding zero points for assignments so long as they were “reasonably attempted.”  The latest policy also eliminates additional credits and bonus points that increased grades and provides students multiple opportunities to make up missed or failed assignments, minimizing the impact of homework on a student&#39;s grade.</p>
<p>Some parents and teachers said they fear the changes will encourage students to slack off and leave them unprepared for school.</p>
<p>“I think dumbing down the curriculum will cause our kids to fail in college because they won&#39;t be prepared to the same level as kids from other counties and other states,” said Olena Stadnyuk, a Dublin mother.</p>
<p>Skeptics say school districts are implementing zero-zero policies and eliminating failing letter grades to spice up graduation rates as they struggle to get better from learning losses attributable to the pandemic.</p>
<p>“It will graduate more kids, it will increase their numbers,” said Laurie Sargent, an eighth-grade English teacher at Cottonwood Creek, a TK-Eighth grade school in Dublin.  “You&#39;ll have fewer kids failing, and then things will look good.  It’s strategic.”</p>
<p>Some schools have modified their grading policies in response to the University of California and California State University&#39;s &#8220;A to G&#8221; requirements, which require students to earn a C or higher in 15 of their highschool courses to qualify to qualify for admission.</p>
<p>“Almost all children in California graduate from high school, but only about half of graduates are eligible to apply to UC or CSU schools,” said Alix Gallagher, director of strategic partnerships at Policy Analysis for California Education .  “In California, grades are the only determining factor…Grades are a gatekeeper for children.”</p>
<p>Dela Antoinette, mother of a sophomore at Dublin High School, said she fears fair grading will harm high-achieving students who do well in the present system.</p>
<p>“Rather than pushing this agenda, we are focused on nurturing this particular group and bringing them up to the level of other outstanding students,” she said.  “Don’t lower standards, don’t change the entire system for everyone.”</p>

<p>Bhutani and his biology classmate Bhuvan Krishnamohan, who&#8217;re ending their first 12 months of highschool, are already fascinated about transferring to a college that doesn&#39;t use fair grading.</p>
<p>“I think the system favors the people who are not doing so well and want to do well, rather than the people who are doing really well and want to keep doing it,” Krishnamohan said.</p>
<p>Sargent, the English teacher, said Dublin Unified&#39;s latest grading system doesn&#39;t prepare students for achievement in the true world.</p>
<p>“We want to prepare our students for college and careers,” Sargent said.  “Nowhere in college do you get 50% for doing nothing.  Nowhere within the working world do you get 50% for doing nothing&#8230;If I don&#39;t show as much as work, they don&#39;t pay me 50% of my salary, even when I made an inexpensive try to get there.&#8221;</p>
